The Great Restructure: The Pace of Change Will Never Be Slower Than It Is Now

If you work in a creative agency, you don’t need reminding: the market is tough. Margins are getting skinnier, clients are more demanding, and competitors are moving faster than ever. The pressure to ‘evolve or die’ is real.

That’s why restructures, mergers and pivots have become part of everyday life. They’re not unusual events anymore, they’re actually business as usual.

But…

While leaders are right to adapt, our people are tired and running out of steam.

Merger fatigue is real. After another ‘reshaping’, excitement can quickly turn to cynicism. The message of adaptability – the skill every future workforce needs – starts to sound less like an inspiring challenge and more like another exhausting demand, amidst an already demanding workload.

So, how do leaders balance the commercial necessity of change with the human need for stability?

Change is here to stay. Fatigue doesn’t have to be.

We can’t slow the market down. And neither do we want to. But, we can influence how change feels for the teams we lead. Leaders who manage this well aren’t the ones who avoid disruption, they’re the ones who make people feel anchored, supported and part of the journey.

Here are five ways we see agencies managing this balance more effectively:

  • Create clarity where you can: Uncertainty is what drains people the most. Even if all the answers aren’t known, be upfront about what is clear now, what’s still being worked out, and when people will know more.
  • Anchor to what doesn’t change: In the middle of upheaval, people need reminders of stability: the company’s core values, the purpose of the business, and the shared commitment to clients.
  • Involve, rather than impose: Change lands better when people feel they have a say. It doesn’t mean running a democracy or decision by committee, but small moments of involvement give people a sense of ownership.
  • Offer micro-certainty: Big restructures usually take months. But leaders can create small anchors: regular rituals like the weekly meeting, transparent updates filled with honesty, genuine team check-ins. These touchpoints reduce the sense of being in freefall. Just be mindful to lead with authenticity.
  • Build adaptability as a muscle: Resilience isn’t about riding it out or, to quote an industry favourite, ‘the show must go on’… It’s about giving people the tools, coaching and peer support to flex without breaking. Find ways to celebrate and invest in team progress, marking important work milestones, and don’t forget to normalise the bumps in the road.

The pace of change really will never be slower than it is today. But adaptability doesn’t have to mean exhaustion. It’s about how we support, equip and recognise our people as we evolve together.

For leaders in creative agencies, that’s the challenge: not just driving transformation, but creating the conditions where people can thrive in it.

Because like it or not, in the end, no merger or restructure will ever deliver value unless your people are energised enough to make it happen.
